Karriereatferd blant kvinnelige og mannlige nivå-2 ledere
Abstract
Formålet med denne studien har vært å belyse karriereatferd blant kvinnelige og mannlige nivå-2 ledere i olje- og gassbransjen. Problemstillingen ble valgt på bakgrunn av den pågående debatten de siste årene rundt valg av toppledere og fraværet av kvinnelige kandidater. Vi ønsket å få belyst hva virksomhetene gjør for å tilrettelegge for karrieremuligheter, samt om karrierevalg er kulturelt betinget. Vi valgte en kvalitativ metode med dybdeintervju av tolv ledere, jevnt fordelt på kjønn, og baserte intervjuene på fire forskningsspørsmål.
Resultatene viser at vi ikke kan se vesentlige forskjeller i karriereatferd. Majoriteten av våre informanter vokste opp med et stereotypt kjønnsrollemønster med hjemmearbeidende mor og far som hovedforsørger. Våre mannlige informanter har i stor grad videreført dette stereotype kjønnsrollemønsteret, mens våre kvinnelige informanter har brutt med dette. Studien viser at kvinnene har like sterke karrierepreferanser som mennene. Alle informantene presiserte at karriereatferden hadde vært målrettet, men at den i stor grad også hadde vært preget av å gripe muligheter som dukket opp. Kvinnene i vår studie har måttet tilpasse seg «spillereglene» i en mannsdominert bransje. I denne studien tok kvinnene mer verdiorienterte og bevisste valg for å ivareta balansen mellom jobb og familie enn mennene. Majoriteten av våre informanter var ikke interessert i en topplederstilling. De var tilfredse på nivå-2 grunnet jobbinnhold snarere enn nivå, og topplederstillingen ble beskrevet som særdeles krevende og nesten umulig å kombinere med god balanse mellom familie og jobb.
Vi ønsker at vår studie skal være et bidrag til debatten om kvinner i lederstillinger i Norge og hvorvidt vi har et mangfold blant ledere i norsk næringsliv.
